IMPROVING HUMAN RESOURCE PERFORMANCE BASED ON INTRINSIC MOTIVATION AND ORGANIZATIONAL CITIZENSHIP BEHAVIOR (OCB) WITH MINDFULNESS AS A MODERATION
Abstract
This study aims to analyze the influence of intrinsic motivation and Organizational Citizenship Behavior (OCB) on human resource performance (HRP), as well as the moderating role of mindfulness in these relationships. The background of this research is based on the importance of enhancing HR performance through psychological factors and positive workplace behavior. A quantitative approach was used, employing a census method involving all employees at the Head Office of PT Jasa Raharja, totaling 101 individuals. Data collection was conducted using a Likert-scale questionnaire, and hypothesis testing was carried out through the Partial Least Squares-based Structural Equation Modeling (PLS-SEM) approach. The results show that intrinsic motivation has a positive and significant effect on HR performance. Similarly, OCB also has a positive and significant effect on HR performance. However, mindfulness does not significantly moderate the relationship between intrinsic motivation and HR performance. Conversely, mindfulness is found to significantly moderate the effect of OCB on HR performance. These findings suggest that organizations should continue to foster positive organizational behaviors such as OCB and enhance employees' intrinsic motivation to achieve optimal performance. Furthermore, mindfulness practices can be strategically developed in the context of encouraging voluntary and proactive work behaviors as part of a productive organizational culture.
