THE ROLE OF AUTHENTIC LEADERSHIP, PERSON JOB FIT, and TA'AWUN BEHAVIOR IN REDUCING EMOTIONAL EXHAUSTION

Abstract


Abstract. The purpose of this study was to analyze the role of Authentic Leadership (AL), Person Job Fit (PJF), and Ta'awun Behavior (TB) to reduce Emotional Exhaustion (EE) at Fastabiq Sehat PKU Muhammadiyah Pati Hospital and to explore how the influence of Quality of Work Life Nurse (QWL-N) on reducing Emotional Exhaustion in nurses. This study used quantitative data with a Likert scale of 1-5. The independent variables consisted of Authentic Leadership, Person Job Fit, Ta'awun Behavior with Quality of Work Life Nurse as an intervening variable and Emotional Exhaustion as a dependent variable. The population was Ranap nurses at the Islamic Hospital of Fastabiq Sehat PKU Muhammadiyah Hospital, Pati City. The sampling method in this study used the census/saturation method of 125 people. The research instrument in the form of a questionnaire was distributed with an online form. Data analysis used Partial Least Square (PLS) with the help of SmartPLS 3.0 software. Hypothesis testing is conducted to test the influence between variables with the following details: 1) If QWL-N is increasingly tied to nurses, then the EE experienced by nurses will decrease 2) If AL towards subordinates is increasingly qualified, the quality of work life is higher 3) If the suitability of work with the demands of nurses is right, then the quality of work life is higher 4) If the behavior of helping fellow coworkers is good, then the quality of work life will be light and comfortable. The existence of testing between the role of QWL-N to reduce EE which has not been widely explored by previous researchers, and EE as an independent variable makes this study different from previous studies, because EE is often found to be a mediator. In addition, the addition of the TB variable as an implication of Islamic values that reflect the object of the Islamic Hospital. The results of the study showed that AL had a significant effect on QWL-N, namely the higher AL can affect QWL-N; PJF has a significant effect on QWL-N. This means that the higher the person job fit will affect QWL-N; Ta'awun Behavior has a strong and significant influence on QWL-N. This means that the higher the Ta'awun Behavior can help create a mutually helpful work life so that it can increase QWL-N; QWL-N has a negative and insignificant effect on EE, which means that EE cannot be reduced through nurses' QWL. The findings in this study indicate that reducing Emotional Exhaustion of hospital nurses cannot be done through the quality of work life but can be reduced by the influence of Authentic Leadership, through person job fit in nurses, and maintaining interactions of mutual help between fellow nurses because in this study Authentic Leadership, Person Job Fit, and Ta'awun Behavior are significant to QWL-N.Therefore, for further research, it is necessary to review the mediator variables that can influence the decrease in Emotional Exhaustion because QWL-N cannot mediate.
