Improving Employee Performance based on Organizational Commitment, Organizational Culture and Organizational Citizenship Behavior (OCB)

Abstract


Employee performance is one of the important factors in supporting organizational effectiveness, especially in the airport industry which has complex operational characteristics. This study aims to analyze the effect of Organizational Commitment and Organizational Culture on Employee Performance with Organizational Citizenship Behavior (OCB) as an intervening variable at PT Angkasa Pura Indonesia Adi Soemarmo Airport Branch Office. The study used a quantitative approach with an explanatory research type. The study population was 95 organic employees with a saturated sampling technique, so that the entire population was used as respondents. Based on the data filtering process, 93 respondents met the research criteria. Data analysis was carried out using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) method through SmartPLS 4.1 software. The results of the study showed that Organizational Culture had a positive and significant effect on Employee Performance and Organizational Citizenship Behavior (OCB), while Organizational Commitment did not have a significant effect on Employee Performance or Organizational Citizenship Behavior (OCB). Organizational Citizenship Behavior (OCB) had a positive and significant effect on Employee Performance and was able to mediate the effect of Organizational Culture on Employee Performance, but was unable to mediate the effect of Organizational Commitment on Employee Performance. This study concludes that Organizational Culture is the most dominant factor in improving Employee Performance, both directly and through Organizational Citizenship Behavior (OCB).
